Leadership assessment that tells you something you did not already know

A senior hire that does not work costs far more than the search fee. Assessment is the cheapest part of that decision and usually the part that gets skipped.

Problem

Why most assessment gets ignored

Plenty of organizations run assessments and then make the decision they were always going to make. That is usually the report's fault. A fifty page document of percentile bands and trait labels does not answer the question the decision maker actually has, which is whether this person will succeed in this specific role, in this organization, reporting to this leader.

The second failure is treating assessment as a verdict. A validated instrument tells you about preference and pattern under pressure. It does not tell you about a person's willingness to change, which is often the thing that decides the outcome.

The role comes first. Before anything is administered we establish what this job genuinely demands, which is frequently different from the job description and always different from the last person who held it.

Then a validated instrument plus a structured interview, with the report written against the demands of the role rather than against a generic leadership model. Every conclusion says what it is based on, and where the evidence is thin the report says that too.

Which assessment instruments do you use?

The instrument is chosen for the question rather than fixed in advance, and it is always named in the report along with its limits. Beware any provider whose answer is a single proprietary tool used for every situation; the tool is then driving the diagnosis.

Does the person being assessed see the results?

Yes, always, explained in a proper feedback conversation. Assessing someone and withholding their results is poor practice and it also destroys the goodwill you will need if you go on to develop them.

Can assessment predict whether someone will succeed?

It improves the odds and it does not remove the risk. Validated instruments plus structured interviews consistently outperform unstructured interviews alone, which is the realistic claim. Anyone promising certainty about a human being in a new role is selling something.
